Building a trading firm from founding through acquisition.

For 13 years, Ancilla partnered with a self-funded proprietary trading and electronic market-making firm. More than 20 placements helped build out its trading, quantitative, technology, operations and finance functions throughout the firm's independent life.

Company journeyFounding to strategic acquisition

A lean trading business competing in a capital-intensive market.

The client began as a self-funded proprietary trading firm providing liquidity in electronic futures markets. It later developed activity in digital assets. Its competitors included much larger, better-capitalized organizations with extensive trading and technology resources.

For a smaller trading firm, every key hire has outsized importance. A capable trader requires reliable execution, quantitative insight and a disciplined risk environment. Engineering must support the strategies the business actually trades. Finance and operations need to develop alongside market activity.

Ancilla's remit therefore extended beyond individual vacancies. It was to recruit specialist talent and leadership across the functions that make an electronic trading operation work.

The mandate was to build across four connected disciplines.

Strong candidates were often established at competing firms. The challenge was not simply finding impressive biographies, but identifying professionals with the right experience, individual accountability and willingness to contribute in a leaner operating model.

01 / TALENT

Attract established performers

Approach successful traders, quants and technologists discreetly, including those not actively in the market.

02 / FIT

Separate individual edge from platform advantage

Assess what a candidate could deliver without the infrastructure, capital and support available at a larger incumbent.

03 / LEADERSHIP

Hire for operating breadth

Identify senior people able to own their function while collaborating directly with trading, research, technology and finance.

More than 20 placements. Three distinct senior leadership hires.

Over the relationship, Ancilla recruited trading specialists and placed the Head of Quant/COO, a separate Chief Technology Officer and the Chief Financial Officer. This was a cross-functional build, rather than a single executive assignment.

ASSESSMENT FOCUS

Research judgment · Operating breadth · Strategy-to-execution understanding · Leadership in a small-team environment

A separate executive appointment responsible for the technology leadership required by a production electronic-trading environment.

What distinguished the work

Trading, quantitative leadership, operating accountability, technology and finance were considered in the context of one business. The value of a candidate depended on the trading model and the capabilities surrounding the role.

Market intelligence backed by partner-level continuity.

The search approach reflected the realities of a specialist trading market: a concentrated talent pool, high-performing passive candidates, significant platform dependencies and the need for discretion.

01

A consistent partner at the table

Ancilla's Managing Partner worked directly with the firm's founders throughout the 13-year engagement. Search priorities changed as the business developed; leadership and market context did not have to be rebuilt with every assignment.

02

Confidential mapping of competing firms

Research focused on specialist proprietary trading and market-making organizations, identifying people actually responsible for relevant strategies and systems. Discreet engagement reached successful professionals who were not actively seeking a new role.

03

Trading results in their operating context

For traders and quants, the question was how much of a track record came from individual decisions, compared with how much required the employer's capital, infrastructure, data, people or risk framework.

04

Technical ownership, not title matching

For technology and executive appointments, assessment emphasized firsthand responsibility for live production systems, the demands of a compact firm and the judgment to operate across connected business functions.

One search relationship through the business lifecycle.

As the firm moved from its earliest days to strategic acquisition, its needs reached across trading, research, technology, operations and finance. Ancilla remained the consistent search partner throughout.

01Founding

Establish the core

A self-funded firm needs trading talent, research discipline and the operational foundations to compete.

02Development

Deepen capability

As the business expands, technical infrastructure and specialist trading requirements grow more complex.

03Maturity

Strengthen leadership

Quantitative, operating, technology and finance responsibilities require experienced owners.

04Acquisition

Continue through transition

The 13-year relationship ran through the firm's eventual acquisition by a publicly listed digital-asset business.

From the first hires to a lasting professional network.

13years together
20+placements

Ancilla's partnership covered the firm's 13-year independent life, from its founding through acquisition by a publicly listed digital-asset company. Along the way, more than 20 professionals were placed across business-critical functions.

The relationships continued beyond that client. A CFO placed during the original engagement was subsequently placed by Ancilla at another organization, which also became a client.

What this demonstrates

The capacity to support an entire trading organization over time, with the same senior search partner, across changing roles and evolving business needs.
