01 / Trading & Quantitative Finance

Evaluating a futures trader beyond P&L.

A profitable track record matters, but it does not by itself establish whether a trader can deliver on a new platform.

What produced the results?

Understand the products, holding periods, risk limits, capital usage, and market conditions behind reported performance. Distinguish the individual's contribution from the desk, team, infrastructure, and risk capital supporting it. A meaningful assessment considers drawdowns, consistency, and the practical route from signal or trading judgment to executed P&L.

Can the approach transfer?

A strategy may depend on data, connectivity, execution tools, financing, or exchange access that a new firm does not offer. Calibrate platform requirements and permitted risk before treating prior success as portable. A capable trader can explain which conditions are essential and which are adaptable.

Will the hire actually be available?

Competing offers, deferred compensation, notice periods, contractual restrictions, and start-date preferences can determine whether a search ends successfully. Address feasibility early rather than after lengthy interviews.

Hiring question: What evidence demonstrates that this trader's process, economics, and availability fit our platform?

What makes a systematic strategy portable?

A strong backtest or research pedigree is only part of the picture. Quantitative hiring requires understanding what the candidate owns and what their research needs to operate.

Separate research from live evidence.

Ask how the strategy was developed, tested, and monitored, and what has been observed in live trading. Examine data quality, validation, transaction costs, capacity, risk controls, and how the approach changed when market regimes shifted. Identify the candidate's actual contribution to signal design, research tooling, implementation, and portfolio management.

Identify dependencies.

Research results may rely on proprietary datasets, infrastructure, collaborators, or existing portfolio construction. Assess which resources are available at the hiring organization and whether the candidate can execute a practical roadmap without misusing a prior firm's confidential information.

Define the role precisely.

A quantitative researcher generating signals within an established team is not the same mandate as a portfolio manager accountable for live capital. Clarify autonomy, allocation, risk limits, support, and performance expectations before engaging the market.

Hiring question: Which parts of the candidate's research process are both demonstrable and feasible in our environment?

03 / Technology & AI

Technical leadership is proven in production.

The right technology names on a résumé do not reveal whether a candidate can make difficult engineering decisions or lead reliable delivery.

Find genuine ownership.

Explore what the individual designed, built, deployed, improved, and operated. Discuss architecture tradeoffs, incident ownership, performance constraints, security responsibilities, and measurable business impact. In AI and machine learning, distinguish experiments and prototypes from systems adopted and maintained in production.

Match the operating environment.

Low-latency market infrastructure, enterprise data systems, and deployed AI services place different demands on reliability, governance, scalability, and staffing. Good search research connects the candidate's experience to the client's actual technical constraints rather than relying on broad keywords.

Test leadership beyond technical ability.

Assess hiring judgment, mentoring, prioritization, communication, and execution under constraints. The best technical leader for an organization is not always the candidate with the most impressive job title or largest team.

Hiring question: Which systems and teams has the candidate genuinely owned, and what changed as a result?
